Abusive Supervision, Psychological Capital, and Turnover Intention: Evidence from Factory Workers in China

This study examines the relationship between abusive supervision (AS) and turnover intention by focusing on the mediation of employee psychological capital (PsyCap) and the moderating role of organizational justice perception. Drawing on the conservation of resources theory, we investigated the role of AS as a resource drainer of employees' PsyCap and the perception of organizational justice as moderators in the relationship between AS and turnover. The results show that AS is positively associated with turnover through its partial mediator PsyCap optimism, and this was stronger when workers perceived high levels of organizational justice. This study contributes to extending AS literature by showing both an individual-level psychological mechanism and organizational-level moderators that affect the detrimental effect of AS, while providing practical implications by verifying the relationship in China's manufacturing workplace.
