Relative Deprivation, LMX and Job Attitude:Moderating Effect of Self-efficacy

초록

We examine in this study how relative deprivation (RD) relates between leader-memberexchange (LMX) and job attitude (job stress and job satisfaction). We also investigate whether higher self-efficacy moderates the relationship among LMX, job stress and job satisfaction. Our findings are empirically as follows: First, there was a negative relationship between LMX and relative deprivation. Second, RD was positively related to job stress. Third, higher self-efficacy has higher moderating effects on job satisfaction. Finally, LMX is negatively related to job stress and positively related to job satisfaction. These practically represent following implications: First, as LMX plays a vital role on RD as well as job attitude, both supervisors and subordinates need to improve the relationships forward on the basis of respect each other. Second, to minimize RD and job stress, it requests to maximize job satisfaction by optimizing higher self-efficacy. Lastly, while RD dissolves by improving LMX, it believes the polarization of intra-organizational relationships can be overcome. Given that empirical evidence on this issue is very limited our findings in terms of the external validity by sample bias and reverse relationship between variables.
