윤리적 리더십이 비정규직 근로자의 반생산적과업행동(CWB)에 미치는 영향에 관한 연구

초록
This study examined the factors influencing counterproductive work behavior (CWB) among non-regular workers from a leadership perspective. In Korean society, though the proportion of non-regular workers is steadily increasing, research on members of this labor group has been scarce, particularly on their relationship with leadership. While numerous studies have shown that ethical leadership influences employee behavior, no specific research has examined whether this extends to non- regular workers. This study thus examined the impact of ethical leadership on CWB among non-regular workers and whether moral identity, an internal motivator for moral behavior, serves as a moderating variable in this relationship. A survey of 201 temporary workers at Korean companies revealed that ethical leadership negatively impacts the CWB of non-regular workers, and this effect was particularly strong when non-regular workers had a strong moral identity. Interestingly, when non-regular workers had a low moral identity, supervisor ethical leadership was found to increase CWB. This study examined the application of ethical leadership theory by employment type, specifically including leadership as a factor influencing the CWB of non-regular workers. It also identified the interaction between moral identity and leadership, generating important theoretical implications. In practice, these results demonstrate the need to develop management strategies for non-regular workers within organizations based on an ethical leadership perspective and suggest that the effectiveness of management approaches may differ depending on the moral identity of the workers in question.
